Turning Green HRM into Green Performance: How Employee Involvement and Training Shape Green Behavior in SwissBell-Hotel Danum Palangka Raya

Abstract


The hospitality industry is required to balance service quality with environmental responsibility because hotel operations consume energy, water, and other resources intensively. This study examines the effects of Green Employee Involvement and Green Training on Green Performance, with Green Behavior as a mediating variable, among employees of Swiss-Belhotel Danum Palangka Raya. A quantitative explanatory design was employed. The entire population of 135 employees was surveyed using a census technique. Data were collected through a five-point Likert questionnaire and analyzed using PLS-SEM in SmartPLS 4. The results show that Green Employee Involvement and Green Training positively and significantly affect both Green Behavior and Green Performance. Green Behavior also has a positive and significant effect on Green Performance and acts as a complementary partial mediator in both relationships. The model explains 62.7% of the variance in Green Behavior and 61.9% of the variance in Green Performance. These findings indicate that GHRM practices improve hotels’ environmental performance when employee involvement and green training are translated into consistent pro-environmental behavior. Practically, hotel management should integrate job-specific green training, employee participation mechanisms, and behavioral reinforcement into daily operations.
